Predicting Counterproductive Work Behaviors Development: A Latent Growth Approach

Abstract

This study investigates the impact of transformational leadership (TL) on the development of counterproductive work behaviors (CWBs) in frontline hotel employees in Greater China. Utilizing a latent growth model, data were collected from 510 frontline employees across three time points over six months, the study examines the mediating role of emotional intelligence (EI) in this relationship. Results indicate that TL positively influences the growth of EI over time, which, in turn, leads to a decrease in CWB development. This research contributes to the understanding of how leadership and emotional intelligence interact to mitigate negative workplace behaviors, providing valuable insights for organizational management practices aimed at enhancing employee performance and well-being.
